Is marketing talent hard to find in Singapore right now, and which three skills to buy rather than hire
Which roles to recruit, which to contract and which to train, with the evidence for where the skill gap actually sits.

The shortage is not general and treating it as general is what makes hiring expensive here. Generalist marketing managers are available. What is genuinely scarce in Singapore is the combination of someone who can write well about a technical subject, someone who can read data without needing it pre packaged, and someone who understands how machine answers are assembled. Three narrow things, and the right move for most Singapore companies is to hire the first, contract the third and train the second.
We have not run a Singapore salary or vacancy survey, so this page prints no pay figure. What it gives instead is a build, buy or train decision per skill, and a measurable reason the third skill is scarce.
The decision, skill by skill
| Skill | Availability in Singapore | Hire, contract or train |
|---|---|---|
| Marketing management and coordination | Reasonable | Hire. This is the role that owns the brief and buys everything else |
| Writing well about a technical or regulated subject | Scarce, and the hardest to fake in an interview | Hire if you can, contract a specialist writer if you cannot |
| Paid media execution | Available, with wide quality variance | Contract initially, hire once the spend justifies a full time person |
| Reading data without a dashboard built for you | Scarce as a habit rather than as a qualification | Train. It is a two week skill for a numerate person |
| Understanding how AI answers are assembled | Very scarce, and almost nobody has it as a credential | Contract the measurement, train the judgement |
| Local market judgement on claims and tone | Available here and not purchasable abroad | Hire or retain locally. This is the Singapore premium worth paying |
Why the third skill is scarce, and it is measurable
There is no certification, no standard and no public benchmark for it yet, so there is nothing to hire against. The clearest evidence of how new it is sits in our own Singapore audit. On 22 October 2026 we put 33 batches of buying questions to ChatGPT and Gemini with Singapore written into the text of each one, because the search interface we use accepts country, language and location parameters and ignores all three. The snapshot holds 64 blind readings, 32 per engine.
When a Singapore buyer asked which tool to use for this work, the engines answered Semrush in 13 readings, HubSpot in 12 and Ahrefs in 9, then Profound in 5, Peec in 3 and Otterly in 3. The top two answers are an SEO suite and a CRM, neither of which was built to read an AI answer. A candidate who has learned this category from what the engines recommend has learned the wrong tool set, and that is the practical hiring problem.
How to interview for the scarce skills without a credential to check
- For the writer. Give them a 300 word brief on something genuinely technical in your sector and 40 minutes. Read it for whether they asked a question first. The ones who do not ask produce fluent copy that is wrong.
- For the data habit. Hand them a Search Console export and ask what they would do next. The answer you want names a specific page and a specific query rather than describing a dashboard.
- For the machine answers skill. Ask them how they would find out whether an assistant names your company. A candidate with the skill describes a fixed question list, a count and two dates. A candidate without it describes optimising content for AI.
- For local judgement. Show them a real claim from your own marketing and ask what they would change. The answer is either specific about this market or it is not.
The two roles a Singapore company most often gets wrong
The first is hiring an execution specialist as the only marketer. A paid media expert as the sole marketing hire will produce good paid media and no view on whether paid media is the right channel, because that is a different question and nobody is asked it. The second is hiring a very senior marketer with no team and no budget. They will spend six months writing strategy nobody can execute and then leave, and the company concludes that senior hires do not work when the real problem was that it bought a decision maker and gave them nothing to decide with. Both mistakes come from the same source, which is hiring for a skill before deciding what the role owns.
What to train rather than recruit
Two things, and both are weeks rather than months for the right person. Reading Search Console and ad platform data directly, without an intermediary dashboard, because the habit is what is missing rather than the ability. And running a repeatable reading of what assistants say about your category, which is a procedure rather than an expertise: a fixed question list, the market written into each question, the same engines each time, and the date recorded. Our page on running a repeatable check on whether a business appears in an AI answer is a usable training document for exactly that.
What the Singapore market adds to the hiring question
Two things worth planning for. Many Singapore marketing roles are regional rather than domestic, because domestic demand is small and expensive and the value of a Singapore based team is often that it runs several South East Asian markets from one place. That widens the brief and narrows the candidate pool at the same time. And local claims judgement is the one skill that genuinely cannot be bought offshore, which makes it the most defensible premium in a Singapore salary conversation.
Questions about marketing hiring in Singapore
Is it cheaper to use an agency than to hire
For execution breadth, usually. For the person who owns the brief, no, because an agency cannot decide what your company should buy. Hire the owner and contract the execution.
Should a first marketing hire be senior or junior
Mid level with ownership instincts beats both. A junior needs direction you do not have time to give, and a senior hire without a team often ends up doing coordination you could have bought.
Can one person cover search, paid, social and AI answers
One person can own all four and execute two. Deciding which two is the real job specification, and the answer depends on which channel currently produces your enquiries.
How do I keep a good marketer in a regional role
Give them the market list decision rather than the execution calendar. The people who are good at this leave roles where somebody else decides which countries matter.
What is the cheapest capability to add this quarter
The reading habit, because it is a procedure and it changes what every other hire is pointed at. Our guide to reading a mention rate without inventing an industry benchmark covers how to interpret the result once your team is producing it.
The capability gap that is not a hiring problem
A Singapore company can hire well and still have nobody who knows whether the engines name it, because the skill has no credential and the tools the engines themselves recommend were built for a different job. In our 64 Singapore readings the engines named no business at all 26 times, which is a large opportunity that no job description currently covers. AI Knows Us supplies the measurement across ChatGPT, Gemini, Perplexity, Claude and Google AI Overviews so the judgement can sit with your own person rather than waiting for a market of specialists to exist. Our own reading in that set was zero namings and zero citations, so the gap is not one we are describing from the outside.
